Walk into the academy on a Tuesday morning and you can hear the difference before you see it. There is no shouting, no whistles. Just small groups, one ball each, and a coaching staff that talks more than it instructs.

The philosophy

"We build players, not just teams," the director tells me, leaning back in his chair. "If we win every age-group title and produce no senior players, we have failed. The trophies are nice. The graduates are the point."

How they spot talent

The academy famously prefers character over physicality at U12 and U14 level. They actively look for late developers - kids who are technically gifted but small for their age - and protect them from the clubs that would discard them.

The numbers

Eleven first-team debutants in five years. Three full internationals. And, quietly, a transfer income that has covered the entire academy budget twice over. Other clubs are starting to take notes.
